Why are good Maintenance Managers still so difficult to hire in NSW?
Maintenance Manager recruitment in NSW remains challenging. The broader hiring market may be getting softer, but Maintenance & Reliability leadership remains a very different story.
One of the clearest themes from the current Engineering & Operations market is that Maintenance Manager recruitment remains challenging, with businesses still competing heavily for experienced Maintenance Managers and Reliability leaders.
And I think part of the challenge comes down to what businesses are actually looking for. The Maintenance Manager role has evolved.
What are businesses really looking for?
Businesses increasingly want someone who can:
- Lead and develop a maintenance team
- Build a strong preventative maintenance strategy
- Improve reliability and reduce reactive work
- Work closely with Operations/Production
- Manage budgets and commercial decisions
- Lead change and continuous improvement
- Understand the technical environment deeply
But increasingly, it’s also about changing the culture around maintenance.
A strong Maintenance Manager needs to get people pulling in the same direction, from trades and engineers through to production and site leadership.
That means getting genuine buy-in for preventative maintenance rather than constantly defaulting to reactive work.
The strategy might be technically sound, but if the wider site doesn’t understand it, support it and follow through on it, it’s unlikely to deliver the results expected. That’s a much smaller candidate pool than simply looking for someone with “Maintenance Manager” on their CV.
Technical leadership and operational impact
There is also a growing expectation for leaders who can influence operational performance, rather than operate maintenance as a standalone function. For NSW manufacturers, particularly in FMCG and food manufacturing, that creates an interesting challenge.
The market may have more candidates overall, but the number of people with the right combination of technical depth, leadership capability and operational impact remains limited.
The question businesses should be asking
For businesses hiring in this space, I think the key question is:
Are you looking for someone who has held the title, or someone who can actually solve the problems your site is facing?
That distinction can make a big difference to the quality of talent you attract.
